The importance of quality feedback

Our article, entitled "Feedback: Nurturing Growth and Success at Work  explores in depth the crucial role of feedback. It highlights key research on the components of quality feedback, the fundamental principles to follow, and the significant influence a well-established feedback culture has on job satisfaction and, consequently, team effectiveness. We present here the DESC method for constructive and specific feedback.

Giving feedback, especially when it concerns sensitive issues or potential conflicts, can be intimidating. The DESC feedback method offers a structured and effective approach to providing constructive feedback. This method is particularly useful for addressing behaviors that require change, while maintaining respect and understanding between the parties involved.

What is the DESC method?

DESC stands for Describe, Express, Specify and Consequence. Here is a summary of each step:

This method gives the person receiving the feedback a clear idea of what needs to be worked on, without blame or speculation, and allows them to be part of the solution process.

Example scenario: Using DESC in the workplace

Situation: You're a manager and you've noticed that one of your team members, Alex, is submitting reports that lack the detailed analysis needed for the team's decision-making process.

  • Describe: "Alex, I've noticed that the latest reports you've submitted have a less detailed analysis than we usually ask for."
  • Express: "I'm concerned because the lack of detail makes it difficult for the team to make well-informed decisions."
  • Specify: "In future, I'd like you to include a more comprehensive analysis in your reports, focusing particularly on aspects X, Y and Z."‍
  • Consequence: Here, you can embed the training and ask Alex's advice: "I'm wondering if you could use some additional training or resources in this area. What do you think could help you improve your report analysis? We can then arrange a follow-up meeting to discuss improvements and any additional support you may need."

In such cases, the DESC method enables the problem to be addressed clearly and respectfully. It encourages open communication and paves the way for positive exchange. This method can be adapted to a variety of situations, making it a versatile tool for anyone wishing to improve their feedback skills.

Incorporating the DESC method into your communication toolbox can transform the way you approach sensitive conversations, resulting in more effective, respectful and productive interactions.

Elevating Positive Feedback Beyond " Well Done "

Feedback should not only be given when improvements are needed. Positive, specific and regular feedback is also essential for valuing individuals and ensuring continuous improvement. Simply saying " Well Done ! " or " Good job " is often too vague to be truly effective. It doesn't tell the recipient exactly what they did right, or how their actions contributed to a positive outcome. The DESC method, on the other hand, allows you to deliver more detailed and powerful compliments.

Example scenario: Positive feedback

You and your team took part in a difficult steering committee meeting and found one of your colleagues' contributions and ability to manage tensions impressive. You'd like to let them know.

Well done for your remarkable contribution to the steering committee! You were great!

‍Describe : I wanted to take a moment to express my sincere appreciation for your valuable input at our recent "X" project steering committee meeting.

Express and clarify: Your approach to the discussions significantly enhanced our collective dynamic, and I feel it's important to acknowledge this. Specifically, your method of rephrasing the points raised by various team members, and inviting them to clarify or add to your summaries, had a notably positive effect. It not only eased the atmosphere, but also helped us break a deadlock situation.

Consequences: Your ability to guide the group past these sticking points, while maintaining harmonious relationships, is truly admirable. Given the impact of your participation, I look forward to seeing how we can expand your role in facilitating this group. Your ability to guide discussions in a productive way is a valuable asset to our team.

Incorporating the DESC method into positive and corrective feedback not only makes your feedback more meaningful and actionable, but also fosters a culture of clear, specific and constructive communication. This method can dramatically improve the way feedback is given and received, resulting in more motivated individuals and more effective teams.
